Title:MOTIVIRANJE MEDICINSKIH SESTER IN ZDRAVSTVENIH TEHNIKOV TER SISTEM NAGRAJEVANJA

Abstract:Problem, ki smo ga želeli raziskati, je (ne)motiviranost izvajalcev zdravstvene nege. Namen dela je bil narediti teoretični pregled motiviranja ter nagrajevanja in ugotoviti, ali je obstoječ sistem nagrajevanja in motiviranja v Zdravstvenem domu Ravne na Koroškem učinkovit in ali so zaposleni motivirani, da sledijo ciljem organizacije. V teoretičnem delu diplomskega dela smo razložili pojem motivacije in naredili povzetek vodilnih motivacijskih teorij, oblik nagrajevanja in pregled nagrajevanja izvajalcev zdravstvene nege v javnem sektorju. V raziskovalnem delu smo se odločili za uporabo kvantitativne metodologije z uporabo ankete, raziskava pa je bila omejena na Zdravstveni dom Ravne. Ugotovili smo majhne razlike v rangiranju motivacijskih faktorjev med zdravstvenimi tehniki in medicinskimi sestrami (predvsem plača, odnos z nadrejenim in izobraževanje) ter potrdili, da denarno nagrajevanje ni najpomembnejši dejavnik motiviranja in da drugi (mehki) dejavniki pomembno vplivajo na motivacijo in zadovoljstvo izvajalcev zdravstvene nege, ki je v Zdravstvenem domu Ravne na visokem nivoju. Šibke točke, na katere je raziskava opozorila, so nezadovoljstvo z višino plače, možnostjo in načinom napredovanja ter nezadovoljstvo z odnosi z nadrejenimi in statusom izvajalcev zdravstvene nege v organizaciji. Raziskava je tudi potrdila nezadovoljstvo s sedanjim sistemom nagrajevanja uspešnosti posameznikov in z odpravo plačnih nesorazmerij.

Title:Motivating nurses and health technicians and rewarding system
Abstract:The problem that we wanted to explore is the motivation of nursing personnel. Purpose of this graduate paper was to make a theoretical overview of motivation and rewarding, and to determine whether the existing system of rewarding and motivating of nursing personnel in the Health Centre Ravne is effective and whether the employees are motivated to pursue the organizational goals. In the theoretical part of the paper, we explained the concept of motivation and made a summary of leading motivation theories, reward systems and an overview on rewarding nursing personnel in the Slovenian public sector. In the survey, which was carried out at Health Centre Ravne, we decided to use quantitative methodology, using a questionnaire. We found small differences in ranking of motivational factors among health technicians and nurses (especially salary, relationship with superiors and education), and confirmed that salary is not the most important motivating factor. Other (soft) factors have a significant impact on motivation and satisfaction of nursing personnel, which is on a high level in the Health Centre Ravne. Dissatisfaction with the level of salaries, promotion possibilities, and dissatisfaction with relations with superiors and the status of nursing personnel internally in the organization was confirmed. The survey also showed high levels of dissatisfaction with the current rewarding system of individual performance and with the latest improvements in public sector’s salary system (elimination of wage disparities).
