Title:Inovativnost generacije naslednikov v manjših družinskih podjetjih v tranzicijskem gospodarstvu

Abstract:V doktorski disertaciji raziskujemo prenos upravljanja in vodenja ter lastništva v manjših družinskih podjetjih (MDP) na naslednjo generacijo kot potencial invencijsko-inovacijskih-difuzijskih procesov (IIDP) v MDP v tranzicijskem gospodarstvu. V raziskavi smo se osredotočili na teorije proizvodnih virov, podjetništva (osebnostne lastnosti podjetnikov, podjetniške sposobnosti), družinskih podjetij (planiranje nasledstva, nasledstvo), na znanju temelječo teorijo (prenos in kreiranje znanja) in teorijo inovacijskega managementa (inovativnost naslednikov in inovativnost ustanoviteljev, inovativnost MDP). Na njihovi podlagi smo razvili konceptualni model. S pomočjo zastavljenega konceptualnega modela smo dokazovali, da se da prenesti inovativnost ustanoviteljev ob uporabi različnih dejavnikov inovativnosti na naslednike v MDP. Poudarek v doktorski raziskavi je na inovativnosti posameznikov v MDP, katere rezultat je inovativnost MDP. V raziskavi merimo inovativnost posameznika, tako naslednika kot ustanovitelja, ki ju primerjamo, in inovativnost MDP in smo za to poiskali preverjene merske instrumente. Hkrati predpostavljamo, da z merjenjem inovativnosti MDP lahko tudi posredno merimo inovativnost posameznika, saj razumemo, da je inovativnost značilnost podjetja, oziroma kar lastnika/ov, in s tem tudi naslednika/ov. V empirično raziskavo smo zajeli 103 MDP iz Slovenije, ki zaposlujejo od 1 do 249 delavcev. Na podlagi rezultatov empirične raziskave ugotavljamo, da od devetih v preverjanje konceptualnega modela vključenih dejavnikov (priprava prenosa nasledstva, podjetniške sposobnosti ustanovitelja, prenos nemega in praktičnega znanja ustanovitelja, formalna izobrazba naslednika, delovne izkušnje naslednika v drugih podjetjih, zunanje usposabljanje naslednika, družinska kultura ustanovitelja, managementski stil ustanovitelja ter prenos socialnega kapitala ustanovitelja), le dva dejavnika nimata pozitivne povezave z inovativnostjo naslednikov – formalna izobrazba naslednikov in managementski stil ustanovitelja. Pomemben prispevek doktorske disertacije vidimo v preverjanju teorije, tako s področja inovacijskega managementa kot s področja družinskega podjetništva, v tranzicijskem gospodarstvu. Večina raziskav o inovativnosti, ki so še vedno skromne v svetovnem merilu, se nanaša na razvita gospodarstva in med njimi ni raziskave na temo inovativnosti naslednikov v MDP. Izvirni znanstveni prispevek disertacije je nov model za oceno in razvoj inovativnosti naslednjih generacij v MDP v tranzicijskem gospodarstvu. Izhaja iz zastavljenega temeljnega raziskovalnega vprašanja ter osrednje teze doktorske disertacije. Izkazal se je v delno dokazanih ali ovrženih hipotezah, da je generacija naslednikov v MDP v tranzicijskem gospodarstvu, med katera sodi tudi Slovenija, enako inovativna kot generacija ustanoviteljev in da se to kaže v povečani inovativnosti druge generacije družinskih podjetij, čeprav še vedno po številu inovacij generacija naslednikov zaostaja za generacijo ustanoviteljev. V doktorski disertaciji dokazujemo, da se da prenesti inovativnost ustanovitelja preko izbranih dejavnikov inovativnosti na naslednike v MDP.

Title:Innovativeness of generation of successors in smaller family firms in a transition economy
Abstract:In our thesis we research transfer of management and ownership in smaller family firms (SFF) to the generation of successors as a potential for facilitating invention-innovation-difusion processes (IIDP) in SFF in a transitional economy. In the study we focused on Resource- based theory, Entrepreneurship theory (personal and entrepreneurial characteristics of entrepreneurs), Family business theory (succession planning, succession), Knowledge- based theory (transfer of and creation of knowledge) and Theory of Innovation management (innovativeness of successors/founders, innovativeness of SFF). On this basis we have developed a conceptual model. With the help of this conceptual model we argued that the innovativeness of founders can be transferred to the successors in SFF with the use of different factors of innovativeness. The focus of the doctoral research is on the innovativeness of individuals in SFF, which resulted in the innovativeness of the SFF. The study measured the innovativeness of individuals, successors and founders, which was compared, and innovativeness of the SFF, and we have found some verified measurement instruments for doing this. At the same time, we assumed that the innovativeness of individuals can be indirectly measured by measuring the innovativeness of the SFF, as we understand innovativeness as a characteristic of the company, or as of the owner and thus of the successor as well. The empirical research involved 103 SFF from Slovenia, employing 1 to 249 employees. Based on the results of the empirical research, we find that from nine of the factors included in the verification of the conceptual model (i.e. preparation of the transfer of succession, entrepreneurial abilities of the founder, transfer of tacit and experiential knowledge of the founder, formal education of the successor, work experience of successor in other companies, external training of the successor, family culture of the founder, managerial style of the founder and the transfer of social capital of the founder), only two factors do not have a positive correlation with the innovativeness of successors: the formal education of successors and management style of the founder. An important contribution of the doctoral dissertation is seen in the verification of theory in the field of innovation management as well as in the field of family entrepreneurship in transitional economies. The majority of research on innovativeness, which is still scarce in the world, refers to developed economies, and we could also not find any research on the topic of the innovation of successors in SFF. The original scientific contribution of the thesis is a new model for the evaluation and development of the innovativeness of successors in SFF in a transitional economy. It derives from the fundamental objective of the research questions and the central thesis of the doctoral dissertation. It proved a partly proven or discarded hypothesis, that the generation of successors in SFF in a transitional economy, of which Slovenia is one, is equally innovative as the generation of the founders, and this is reflected in the increased innovativess of the second-generation of SFF, although the generation of successors is still lagging behind the generation of the founders in terms of the number of innovations In the doctoral dissertation we prove that the innovativeness of founders can be transferred to successors in SFF via selected factors of innovativeness.
