Title:Povezanost osebnostnih lastnosti in dejavnikov delovnega okolja z delovno uspešnostjo ter zavzetostjo pri agentih v klicnih centrih

Abstract:Klicni centri so pomemben del dnevnih poslovnih dejavnosti večine podjetij in imajo velik vpliv na samo perspektivo ter stališče stranke glede organizacije, to pa je navsezadnje tudi pokazatelj uspešnosti poslovanja. V zadnjih letih so raziskave pokazale, da ima velik vpliv na delovno uspešnost zaposlenih delovna zavzetost, saj je povezana s številnimi pozitivnimi organizacijskimi izidi. V naši raziskavi smo tako želeli ugotoviti, kateri osebnostni dejavniki in dejavniki delovnega okolja napovedujejo delovno zavzetost in delovno uspešnost pri agentih v klicnih centrih. Uporabljeni so bili samoocenjevalni vprašalnik delovne učinkovitosti, Utrechtska lestvica zavzetosti pri delu (UWES-9), vprašalnik delovnih zahtev in resursov in vprašalnik Velikih pet (BFI-K). V raziskavi je sodelovalo 106 agentov iz klicnih centrov v Sloveniji, od tega 64,2 % žensk in 35,8 % moških. Največ jih spada v starostno skupino od 21 do 30 let (56,6 %). Rezultati so pokazali, da se z delovno zavzetostjo pozitivno povezujeta dve osebnostni lastnosti: sprejemljivost in vestnost, medtem ko se nevroticizem povezuje negativno. Prav tako so se pozitivno povezovali vsi delovni viri, ki smo jih vključili v analize, opora s strani nadrejenih, opora s strani sodelavcev in avtonomija. Z delovno uspešnostjo so se pozitivno povezovale štiri osebnostne lastnosti: sprejemljivost, vestnost, ekstravertnost in odprtost, medtem ko se je nevroticizem povezoval negativno. Pozitivna povezava je tudi bila z delovnim virom opore s strani sodelavcev in z delovnimi zahtevami. Prav tako smo potrdili pozitivno povezavo med delovno zavzetostjo in delovno uspešnostjo. Kot individualna pomembna napovednika, ki prispevata k variabilnosti delovne zavzetosti, sta se izkazala vestnost in opora s strani nadrejenih, delovno uspešnost pa napovedujejo tri osebnostne lastnosti, in sicer vestnost, odprtost in sprejemljivost. Delovne zahteve in delovni viri se niso izkazali kot napovedniki delovne uspešnosti. Ugotovitve torej potrjujejo hipotezo, da tako osebnost kot dejavniki delovnega okolja napovedujejo zavzetost zaposlenih. Pri napovedovanju uspešnosti pa so se kot pomembni napovedniki izkazale le osebnostne lastnosti.

Title:Relationship of personality traits and working environment factors with work performance and engagement of agents in call centers
Abstract:Call centers are an important part of the daily business activities of most companies and they have a major impact on the client's perspective and opinion on the organization, which is, after all, also an indicator of business success. In recent years, research has shown that work engagement has a significant impact on work performance, as it is associated with many positive organizational outcomes. In our study, we wanted to find out which personality and working environment factors predict the work engagement and work performance of agents in call centers. A self-assessment work efficiency questionnaire was used, the Utrecht Work Engagement Scale (UWES-9), the job resources and demands questionnaire and the Big Five Questionnaire (BFI-K). In the survey, 106 agents from call centers in Slovenia participated, of which 64.2% were women and 35.8% were men. Most of them belong to the age group from 21 to 30 years (56.6%). The results showed that two personality traits positively interact with work engagement: agreeableness and conscientiousness, while neuroticism is linked negatively. All the working resources that we included in the analyzes, the support from the superiors, the support from the co-workers and the autonomy were also positively linked. Four personality traits were positively linked to work performance: agreeableness, conscientiousness, extraversion and openness, while neuroticism was linked negatively. There was also a positive link with the working resource of support from co-workers and with job demands. We also confirmed a positive link between work engagement and work performance. Conscientiousness and support of the superiors have proven as individually important predictors, contributing to the variability of the work engagement, and the work performance is predicted by three personality traits: conscientiousness, openness and agreeableness. Job demands and work resources did not prove to be performance indicators. The findings therefore confirm the hypothesis that both the personality and the working environment factors predict the engagement of employees. In predicting performance, however, only personality traits have proven as important predictors.
