Title:Vodenje in odločanje v zdravstveni negi gorenjske regije

Abstract:Vloga vodje v kliničnem okolju je izjemno pomembna in odgovorna. Vodja mora biti strokovnjak na svojem področju in imeti profesionalen odnos do zaposlenih v zdravstveni negi, saj je od slednjega odvisno njihovo zadovoljstvo z vodenjem in na splošno vzdušje v delovnem okolju. Namen magistrske naloge je bil predstaviti zadovoljstvo zaposlenih v zdravstveni negi z vodenjem in odločanjem v Gorenjski regiji. Preverili smo stališča zaposlenih na področju zdravstvene nege o osebnostnih lastnostih vodij, kako slednja vplivajo na vzdušje in občutek zadovoljstva na delovnem mestu ter kako so vključeni v proces odločanja. Pri izdelavi teoretičnega dela smo se oprli na izbrano domačo in tujo literaturo. Raziskava je temeljila na kvantitativni metodologiji in je bila izvedena med zaposlenimi v zdravstveni negi (n = 121). Uporabili smo anonimen anketni vprašalnik, ki smo ga razvili za namen raziskave. Raziskava je potekala od 01. 09. 2020. do 28. 10. 2020. Podatki so bili obdelani s programom IBM SPSS 26.0 (IBM Corp., Armonk, NY). Uporabili smo opisno statistiko, hi-kvadrat test, t-test za samostojne vzorce, analizo variance in korelacijsko analizo. Za statistično pomembne podatke smo upoštevali razlike, kjer je bila stopnja statistične pomembnosti na ravni 0,05 in manj. Zaposleni v zdravstveni negi so z najvišjo oceno navedli, da ima vodja dovolj strokovnega znanja (PV = 4,5; t = 57,473; p < 0,001), nekoliko slabše so ocenili lastnost vodstvenih izkušenj, ki jih ima vodja (PV = 4,3; t = 48,220; p < 0,001) in obseg managenerskega znanja, ki ga ima vodja (PV = 4,1; t = 38,534; p < 0,001). Višja ocena pri posamezni osebnostni lastnosti vodje je bila povezana z višjo oceno o vključevanju zaposlenih v delovni proces. Zadovoljstvo zaposlenih v zdravstveni negi se je statistično pomembno razlikovalo glede na nivo managementa (F = 4,524; p = 0,013). Najmanj so bili zadovoljni z vodjo zaposleni v zdravstveni negi na terciarnem nivoju managementa (PV = 3,7). Poznavanje ter razumevanje nalog in kompetenc vodij glede na ravni managementa v zdravstveni negi, osebnostnih lastnosti vodij in procesa odločanja bo spodbudilo več raziskav na tem področju in razprav o vključevanju zaposlenih v zdravstveni negi v proces odločanja z namenom izboljšanja splošnega vzdušja na delovnem mestu, tolerance pri zaposlenih in le-teh v zdravstveni negi.

Title:Leadership and decision-making in nursing care in gorenjska region
Abstract:The role of the leader in clinical setting is extremely important and responsible. The leader should be an expert in the particular field and should have a professional attitude towards nursing staff, as their satisfaction with management and the atmosphere in the working environment mostly depend on the latter. The purpose of the master's thesis was to present the satisfaction of nursing staff with leadership and decision making in nursing care in Gorenjska Region. We examined the attitudes of nursing staff regarding the personality traits of managers, how the latter affect the atmosphere and sense of satisfaction in the workplace, and their involment in the decision-making process. In preparing the theoretical work, we relied on selected domestic and foreign literature. The research was based on a quantitative methodology and was conducted among nursing staff (n = 121). We used an anonymous questionnaire developed for the purpose of the study, which was conducted from September, 1st 2020 to October, 28th 2020. Data were analyzed using IBM SPSS 26.0 (IBM Corp., Armonk, NY). We used descriptive statistics, chi-square test, t-test for independent samples, analysis of variance and correlation analysis. For statistically significant data, we considered differences where the level of statistical significance was at the level of 0.05 and less. Participants in the study indicated that their leader has sufficient professional knowledge (MV = 4.5; t = 57.473; p <0.001), they rated the quality of leadership experience slightly poorer (MV = 4.3; t = 48,220; p <0,001) and the amount of leadership knowledge with MV = 4,1 (t = 38,534; p <0,001). A higher score for an individual personality trait of a manager was associated with a higher score for the involvement of employees in the work process. Satisfaction of nursing staff differed according to the level of management (F = 4.524; p = 0.013). Nursing staff was the least satisfied with their leader on the tertiary level of management (MV = 3.7). Knowledge and understanding of the tasks and competencies of managers in relation to the level of management in nursing, personal characteristics of leaders and the decision-making process, will stimulate more research in this area and discussions regarding the involvement of nursing staff in the decision-making process with the aim of improving the general atmosphere in the workplace, employee tolerance and satisfaction of the nursing staff.
