Title:Povezanost vodstvenih stilov s psihološkim blagostanjem in zaupanjem v novi realnosti hibridnega dela : magistrsko delo

Abstract:Pričujoče magistrsko delo teoretično in empirično obravnava na novo nastalo realnost hibridnega dela kot posledico pandemije covida-19. Znotraj nje preverja povezanost med vodstvenimi stili, psihološkim blagostanjem in zaupanjem ter razlikovanje teh konstruktov glede na model hibridnega dela in prostovoljno izbiro načina dela. V raziskavi so sodelovale 203 osebe, 53,69 % udeležencev dela v modelu delo iz pisarne na prvem mestu, 46,31 % udeležencev pa v modelu delo na daljavo na prvem mestu. Podatke smo zbrali preko aplikacije spletnega vprašalnika, ki je bil sestavljen iz vprašalnika o transformacijskem in transakcijskem vodstvenem stilu, vprašalnika psihološkega blagostanja in lestvice za merjenje zaupanja vodja-zaposleni. Rezultati naših analiz so pokazali, da se pri posameznikih, ki delajo hibridno, psihološko blagostanje pomembno pozitivno povezuje s transformacijskim vodstvenim stilom ter tremi njegovimi komponentami (idealiziran vpliv, navdihujoča motivacija ter individualizirana obravnava) in z zaupanjem. Pozitivna povezanost je izražena tudi med zaupanjem in transformacijskim vodstvenim stilom ter vsemi njegovimi komponentami. Izkazalo se je tudi, da zaupanje moderira odnos med transformacijskim stilom vodenja in psihološkim blagostanjem, na način, da je pozitiven odnos med zaupanjem in transformacijskim stilom vodenja, v primeru visokega zaupanja, še bolj pozitiven. Posamezniki, ki delajo v modelu dela na daljavo na prvem mestu zaznavajo višje ravni transformacijskega stila vodenja ter višje ravni zaupanja. Dodatno posamezniki, ki jim je omogočena prostovoljna izbira načina hibridnega dela, zaznavajo višje ravni zaupanja do svoje vodje. Ugotovitve naše raziskave prispevajo k boljšemu razumevanju hibridnega dela kot nove realnosti organizacije dela v post-covid-19 časih, spodbujajo nadaljnje raziskovanje in implikacije transformacijskega vodstvenega stila, ustvarjanje visokih ravni zaupanja v odnosu vodja-zaposleni in drugih značilnosti hibridnega dela v prakso.

Title:Relationship between leadership styles, psychological well-being and trust in new reality marked by hybrid work
Abstract:This master thesis theoretically and empirically addresses the newly emerging reality of hybrid work in the wake of the covid-19 pandemic, examining the relationship between leadership styles, psychological well-being, and trust, as well as differentiating these constructs according to the hybrid work model and the voluntary choice of work arrangement. 203 people participated in the study, 53.69% of the participants work in the office-first model and 46.31% of the participants work in the remote-first model. The data were gathered through the application of an online questionnaire consisting of a transformational and transactional leadership style questionnaire, a psychological well-being questionnaire, and a scale to measure leader-employee trust. The results of our analyses showed that, for individuals working in hybrid work settings, psychological well-being is significantly positively associated with transformational leadership style and its three components (idealised influence, inspirational motivation, and individualized consideration) and with trust. There is also a positive relationship between trust and the transformational leadership style and all of its components. Moreover, trust is shown to moderate the relationship between transformational leadership style and psychological well-being, in the sense that the positive relationship between trust and transformational leadership style is magnified when trust is higher. Individuals working in the remote-first model perceive higher levels of transformational leadership style and higher levels of trust. Additionally, individuals who are allowed to voluntarily choose the hybrid working style perceive higher levels of trust in their leader. The findings of our research contribute to a better understanding of hybrid work as a new reality of work organisation in the post-covid-19 era encouraging further research and implications of transformational leadership style, creating high levels of trust in the leader-employee relationship and other characteristics of hybrid work into practice.
