Title:Možnosti izboljšav delovnega okolja za starejše zaposlene

Abstract:Magistrsko delo obravnava problematiko staranja prebivalstva in s tem povezanega izziva ustvarjanja ustreznega delovnega okolja za starejše zaposlene. Zaradi demografskih sprememb in podaljševanja delovne dobe se organizacije vse pogosteje srečujejo s potrebo po prilagoditvi delovnih mest, ki bodo podpirala zdravje, zadovoljstvo in delovno učinkovitost starejših zaposlenih. V ospredju je vprašanje, kako vzpostaviti delovno okolje, ki bo hkrati motivacijsko in varno ter spodbudno za medgeneracijsko sodelovanje. V teoretičnem delu naloge so predstavljeni ključne značilnosti starejših zaposlenih; pravni okvir njihovega zaposlovanja; prednosti in slabosti, ki jih prinašajo organizacijam, ter izzivi, s katerimi se srečujejo pri vključevanju v delovno okolje. Poseben poudarek je namenjen vprašanjem motivacije, prisotnosti stereotipov in diskriminacije, absentizma ter medgeneracijskih konfliktov. Obenem so predstavljeni tudi primeri dobrih praks slovenskih in tujih podjetij, ki so že uspešno uvedla ukrepe za prilagoditev delovnega okolja starejšim zaposlenim. V empiričnem delu je bila izvedena kvalitativna raziskava v izbrani organizaciji, ki je zajemala poglobljen intervju s pristojno osebo v kadrovski službi. Zbrani podatki so pokazali, da organizacija že prepoznava pomen starejših zaposlenih in si prizadeva za izboljšave, a so prisotne tudi številne priložnosti za nadaljnji razvoj, zlasti na področjih promocije zdravja in sistematičnega prenosa znanja med generacijami. Na osnovi analiziranih podatkov so bile oblikovane konkretne smernice za izboljšanje delovnega okolja starejših zaposlenih. Premišljene prilagoditve se kažejo kot dejavnik, ki lahko izboljša zadovoljstvo, motivacijo in delovno učinkovitost starejših zaposlenih ter podpre dolgoročno uspešnost organizacije.

Title:Possibilities for improving the work environment for older employees
Abstract:The master's thesis addresses the issue of population aging and the associated challenge of creating an adequate working environment for older employees. Due to demographic changes and the extension of working life, organisations are increasingly faced with the need to adapt workplaces in a way that supports the health, satisfaction, and work performance of older employees. The primary question is how to create a working environment that is both motivating and safe, and that fosters intergenerational cooperation. The theoretical part of the thesis presents the key characteristics of older employees, the legal framework governing their employment, the advantages and disadvantages they bring to organisations, as well as the challenges they face when integrating into the working environment. Special attention is given to issues of motivation, the presence of stereotypes and discrimination, absenteeism, and intergenerational conflicts. Examples of good practices from Slovenian and international companies that have already successfully implemented measures to adapt the working environment for older employees are also presented. The empirical part includes a qualitative study conducted in a selected organisation, involving an in-depth interview with a representative from the human resources department. The collected data shows that the organisation already recognises the importance of older employees and is making efforts to improve their working conditions. However, there are still numerous opportunities for further development, particularly in the areas of health promotion and systematic knowledge transfer between generations. Based on the analysed data, concrete guidelines were developed to improve the working environment for older employees. Well-considered adjustments are a factor that can increase the satisfaction, motivation, and work performance of older employees, supporting the long-term success of the organisation.
