Title:Motivacijski dejavniki v javnem sektorju: analiza plačne skupine G in J

Abstract:Magistrsko delo obravnava motivacijske dejavnike zaposlenih v javnem sektorju, natančneje zaposlenih na področju kulture. Namen raziskave je bil proučiti ključne dejavnike, ki vplivajo na motivacijo zaposlenih ter ugotoviti, ali obstajajo statistično pomembne razlike med zaposlenimi v obeh plačnih skupinah glede na demografske značilnosti in zaznavanje motivacijskih dejavnikov. V teoretičnem delu naloge so predstavljeni temeljni koncepti motivacije, motivacijskih dejavnikov ter značilnosti javnega sektorja in plačnega sistema. Podrobneje so analizirani ključni motivacijski dejavniki, kot so višina plače, možnosti napredovanja, delovni pogoji, odnosi med sodelavci in varnost zaposlitve. Raziskovalni del temelji na kvantitativni analizi podatkov, pridobljenih z anketnim vprašalnikom, ki ga je izpolnilo 195 zaposlenih v javnem sektorju, predvsem s področja kulture. Rezultati raziskave kažejo, da dobro opravljeno delo, dobri odnosi s sodelavci in delovni pogoji predstavljajo najpomembnejše motivacijske dejavnike zaposlenih, medtem ko višina plače in varnost zaposlitve nimata tolikšne pomembnosti, kot smo predvidevali. Ugotovljeno je bilo, da se zaposleni v plačni skupini G in plačni skupini J razlikujejo glede na stopnjo izobrazbe in spol, pri čemer so višje izobraženi posamezniki pogosteje zaposleni v plačni skupini G. Prav tako raziskava potrjuje, da sta nezadovoljstvo z delovnimi pogoji in omejene možnosti kariernega napredovanja najpogostejša razloga za zamenjavo delovnega mesta. Na podlagi ugotovitev magistrsko delo ponuja priporočila za izboljšanje motivacije zaposlenih v javnem sektorju, med katerimi so izboljšanje delovnih pogojev, večje možnosti za napredovanje ter boljše priznavanje in nagrajevanje uspešnosti zaposlenih. Naloga s tem prispeva k razumevanju motivacije zaposlenih v javnem sektorju in odpira možnosti za nadaljnje raziskave na tem področju.

Title:Motivation factors of employees in a public sector: analysis of wage groups G and J
Abstract:The master's thesis examines the motivational factors of employees in the public sector, specifically those working in the cultural sector. The aim of the research is to identify the key factors influencing employee motivation and to determine whether statistically significant differences exist between employees in two pay groups based on demographic characteristics and their perception of motivational factors. The theoretical part of the thesis presents fundamental concepts of motivation, motivational factors, and the characteristics of the public sector and its pay system. Key motivational factors, such as salary level, career advancement opportunities, working conditions, relationships among colleagues, and job security, are analysed in detail. The research is based on a quantitative analysis of data collected through a survey questionnaire completed by 195 public sector employees, primarily from the cultural sector. The findings indicate that well-executed work, good relationships with colleagues, and favourable working conditions are the most important motivational factors for employees, whereas salary level and job security are not as significant as initially expected. The study also reveals that employees in pay groups G and J differ in terms of education level and gender, with highly educated individuals more frequently employed in pay group G. Furthermore, the research confirms that dissatisfaction with working conditions and limited career advancement opportunities are the most common reasons for changing jobs. Based on these findings, the master's thesis offers recommendations for improving employee motivation in the public sector, including enhancing working conditions, increasing career advancement opportunities, and improving recognition and rewards for employee performance. The thesis contributes to a deeper understanding of employee motivation in the public sector and creates opportunities for further research in this field.
