Title:K zdravju usmerjeno vodenje in psihofizično zdravje zaposlenih : magistrsko delo

Abstract:Številne teoretične nejasnosti in metodološke pomanjkljivosti na področju zdravega vodenja so v zadnjem desetletju spodbudile razvoj konceptualno raznolikih modelov in merskih instrumentov. V sklopu magistrske naloge smo se odločili za prevod in validacijo Vprašalnika k zdravju usmerjenega vodenja (angl. Health-Oriented Leadership Inventory – HoL), ki je v preteklih raziskavah izkazal dobro psihometrično ustreznost in celostno obravnavo koncepta. Vprašalnik temelji na štirih dimenzijah vodstvene skrbi za zdravje: zavedanju zdravja, vrednotenju zdravja, življenjskem slogu in zdravju podpornem vedenju. Osrednji cilj raziskave je bil preveriti faktorsko strukturo slovenskega prevoda vprašalnika ter oceniti njegove osnovne psihometrične značilnosti. Dodatno smo konstruktno veljavnost preverjali s povezavami z vsebinsko sorodnimi konstrukti, kriterijsko veljavnost pa s preverjanjem, ali zdravju usmerjeno vodenje pojasnjuje dodatno varianco v psihofizičnem zdravju zaposlenih nad obstoječimi oblikami splošnega vodenja (transformacijsko vodenje). V raziskavi je sodelovalo 227 zaposlenih oseb (149 žensk in 78 moških), starih med 18 in 62 let. Podatki so bili zbrani s pomočjo testne baterije, ki je poleg vprašalnika HoL vključevala tudi Vprašalnik za oceno izgorelosti (BAT), Lestvico psihofizičnega zdravja (SPFZ-2), Vprašalnik delovnih zahtev in resursov, del Vprašalnika multifaktorskega vodenja (MLQ) in enopostavkovno mero delovnega zadovoljstva. Rezultati so potrdili večdimenzionalno in hierarhično strukturo vprašalnika, skladno s teoretičnim modelom, ob tem pa smo zaznali nekatere metodološke težave, ki smo jih pojasnili in utemeljili v poglavju Interpretacija, kjer smo podali tudi predloge za nadaljnje raziskovanje in izboljšave. Korelacije z drugimi konstrukti dodatno potrjujejo konstruktno veljavnost, regresijska analiza pa je razkrila dodatni prispevek HoL pri napovedovanju zdravja zaposlenih, kar potrjuje njegovo kriterijsko veljavnost in uporabnost v raziskovalne in kadrovske namene.

Title:Health-oriented leadership and the psychophysical health of employees
Abstract:Numerous theoretical ambiguities and methodological shortcomings in the field of healthy leadership have, over the past decade, stimulated the development of conceptually diverse models and measurement instruments. In this master’s thesis, we chose to translate and validate the Health-Oriented Leadership Inventory (HoL), which has shown good psychometric properties and a comprehensive conceptual framework in previous research. The instrument is based on four core dimensions of leadership health orientation: health awareness, health value, healthy lifestyle, and health-supportive behavior. The main aim of the study was to examine the factor structure of the Slovenian version of the questionnaire and to evaluate its basic psychometric characteristics. Construct validity was further assessed through correlations with theoretically related constructs, while criterion validity was tested by examining whether health-oriented leadership explains additional variance in employees’ psychophysical health beyond established leadership styles (specifically transformational leadership). The study included 227 employed participants (149 women and 78 men), aged between 18 and 62. Data were collected using a test battery that included the HoL questionnaire, the Burnout Assessment Tool (BAT), the Psychophysical Health Scale (SPFZ-2), the Job Demands and Resources Questionnaire, the Multifactor Leadership Questionnaire (MLQ), and a single-item measure of job satisfaction. The results confirmed the multidimensional and hierarchical structure of the questionnaire, in line with the theoretical model. Some methodological issues were observed and explained and substantiated in the Interpretation section, which also offers recommendations for future research and improvements. Correlations with external constructs support the instrument’s construct validity, while regression analysis revealed the added predictive value of HoL in explaining employee health outcomes, thereby confirming its criterion validity and applicability in both research and HR practices.
