Title:Integracija tujih delavcev v podjetju: strategije prilagajanja, usposabljanja in zavzetosti v mednarodnem managementu človeških virov

Abstract:Diplomsko delo obravnava tematiko integracije tujih delavcev v delovno okolje s poudarkom na strategijah prilagajanja, usposabljanja ter spodbujanja njihove zavzetosti v organizaciji. V teoretičnem delu so opredeljeni in pojasnjeni ključni pojmi, kot so MMČV, proces prilagajanja in uvajanja zaposlenih, programi usposabljanja, integracija zaposlenih, kulturne razlike ter dejavniki, ki vplivajo na delovno motivacijo in zavzetost. Empirični del temelji na kvantitativni raziskavi, izvedeni s pomočjo anketnega vprašalnika, ki ga je izpolnilo 24 zaposlenih v gradbenem podjetju Senko MB, d. o. o., Zbirali smo njihova mnenja o vodstvu podjetja, težavah, s katerimi se srečujejo, zavzetosti za delo, upoštevanju medkulturnih razlik, počutju na delovnem mestu in pomenu usposabljanja pri delu. Poleg tega je bila izvedena tudi kvalitativna raziskava v obliki intervjuja z vodjo kadrovske službe, kar je omogočilo poglobljen vpogled v specifične izzive, vlogo podjetja pri spodbujanju medkulturnega razumevanja, potek usposabljanja in zavzetost zaposlenih. Na podlagi ugotovitev smo podali priporočila za izboljšanje praks integracije zaposlenih, usposabljanja in spodbujanja zavzetosti delavcev v podjetju Senko MB, d. o. o. Ključni predlogi vključujejo: uvedbo organiziranih tečajev slovenskega jezika, pri čemer bi se olajšala komunikacija, vzpostavila boljša učinkovitost in hitrejša prilagoditev, formalizacijo mentorskega sistema, uvedbo neformalnih oblik za povezovanje in uvedbo nefinančnih priznanj. Ključno spoznanje je, da učinkovita integracija tujih delavcev zahteva celovit in strateško opredeljen pristop organizacije. Za uspešno delovanje je potrebna motivacijska podpora in kulturno razumevanje ter priznavanje prispevka posameznika. Jezikovna kompetentnost in strukturirano uvajanje v organizacijo vplivata na delovno uspešnost, zadovoljstvo in dolgoročno zvestobo zaposlenih.

Title:Integration of foreign workers into company: strategies adaptation, training and engagement in international human resource management
Abstract:The thesis addresses the topic of the integration of foreign workers into the work environment, with a focus on adaptation strategies, training, and the promotion of their engagement withing the organization. The theoretical part defines and explains key concepts such as international human resource management (IHRM), the adaptation and onboarding process of employees, training programs, employee integration, cultural differences, and factors that influence work motivation and engagement. The empirical part is based on a quantitative research study conducted through a questionnaire completed by 24 employees of the construction company Senko MB d.o.o. The survey collected their opinions on company leadership, challenges they face, work engagement, the consideration of intercultural differences, their well-being in the workplace, and the importance of training for job performance. Additionally, a qualitative department, which provided deeper insight into specific challenges, the company ’s role in promoting intercultural understanding, the implementation of training, and the level of employee engagement. Based on the findings, we proposed recommendations for improving the practices of employee integration, training, and the promotion of engagement among workers at the company Senko MB d. o. o. The key proposals include the introduction of organized Slovenian language courses, which would facilitate communication, improve efficiency, and enable faster adaptation; the formalization of a mentoring system;introduction of informal forms of social integratiob and the implementation of non-financial recognition measures. The key insight that emerges from the research is that effective integration of foreign workers requires a comprehensive and strategically defined approach by the organization. For successful performance, motivational support, cultural understanding, and recognition of individual contributions are essential. Language competence and structured onboarding within the organization have a significant impact on job performance, employee satisfaction and long-term commitment.
