Title:Napovedniki zadovoljstva z delom od doma pri zaposlenih v Sloveniji : magistrsko delo

Abstract:Delo od doma je ključna točka mnogih razprav na področju psihologije dela in organizacij. Pri tem so mnenja deljena, organizacije pa sprejemajo različne ukrepe glede fleksibilnih oblik dela. Namen naše raziskave je bil osvetliti nekatere dejavnike na nivoju posameznika in organizacij, ki bi lahko doprinesli k zadovoljstvu zaposlenih z opravljanjem dela od doma v sodobnih delovnih ureditvah v času po pandemiji COVID-19 v Sloveniji. V raziskavi je sodelovalo 156 udeležencev, starih med 22 in 60 let, ki so vprašalnik rešili enkrat. Rezultati so pokazali, da višja preferenca za segmentacijo napoveduje nižje zadovoljstvo z delom od doma le pri tistih udeležencih, ki opravljajo vodstveno vlogo. Hkrati se je izkazalo tudi, da sta višje izraženo karierno sidro življenjski stil in višja stopnja avtonomije pri oblikovanju dela od doma pomemben pozitivni napovednik posameznikovega zadovoljstva z delom od doma ter da so v povprečju zaposleni, ki za delo od doma uporabljajo poseben prostor, bolj zadovoljni z delom od doma. Naše ugotovitve opozarjajo na pomembnost fleksibilnih oblik dela za zaposlene ter imajo implikacije pri ustvarjanju organizacijskih politik, predvsem glede dela od doma in možnosti odklopa od dela.

Title:Predictors of satisfaction with working from home among employees in Slovenia
Abstract:Working from home is a key point in many discussions in the field of work and organisational psychology. Opinions are divided and organisations are taking different measures regarding flexible forms of working. The aim of our study was to shed light on some of the factors at the individual and organisational level that could contribute to employees' satisfaction with working from home in modern work arrangements in the post-COVID-19 pandemic era in Slovenia. 156 participants aged between 22 and 60 years were included in the study. The results showed that a higher preference for segmentation predicts lower satisfaction with working from home only for those participants who are in a managerial role. At the same time higher expressed career anchor lifestyle and higher degree of autonomy in designing work-from-home were also found to be significant positive predictors of individual satisfaction with working from home and employees who use a dedicated space for working from home are on average more satisfied with working from home. Our findings highlight the importance of flexible work arrangements for employees and have implications for the design of organisational policies, particularly on homeworking and the possibility of disconnecting from work.
