Title:Stresne obremenitve zaposlenih: vpliv velikosti podjetja na raven stresa

Abstract:Stres nas spremlja na vsakem koraku sodobnega življenja. Bodisi v osebnem življenju, zaradi družinskih odnosov, finančnih skrbi in ostalih sprememb ali v delovnem okolju, kjer podlegamo delovnim zahtevam, časovnim pritiskom, negotovosti zaposlitve in vplivu odnosov z našimi sodelavci in nadrejenimi. Čeprav je kratkoročen stres spodbuden in celo koristen za povečanje motivacije in učinkovitosti, pa lahko dolgotrajna izpostavljenost stresu vodi v resne fizične in psihične posledice. Zaposleni, ki doživljajo visoko raven stresa na delovnem mestu nimajo energije za učenje, rast in sodelovanje v podjetju, prav tako pa ima ta negativen vpliv na njihovo zasebno življenje. Postanejo »izgoreli«, kar se kaže v telesni in duševni izčrpanosti ter posledično povečani odsotnosti z dela. Potemtakem stres vpliva na zadovoljstvo pri delu in uspešnost, kar pa neposredno vpliva tudi na delovanje podjetja. Za podjetje so te posledice večplastne. Poleg neposrednih stroškov, povezanih z bolniškimi odsotnostmi in fluktuacijo kadra, se pojavljajo tudi posredne posledice, kot so zmanjšana produktivnost, učinkovitost, slabša kakovost dela in upad zadovoljstva strank. Dolgoročno lahko pomanjkljivo obvladovanje stresa vpliva na organizacijsko kulturo in ugled podjetja ter zmanjša konkurenčnost na trgu. Zaradi te problematike, smo se odločili v magistrskem delu podrobneje raziskati stres in njegove značilnosti, izgorelost na delovnem mestu ter načine obvladovanja stresa. Osredotočili smo se na dve podjetji; veliko podjetje X in malo podjetje Y. Zastavili smo si šest hipotez, katere smo preverjali s podrobno analizo, tj. na podlagi pridobljenih rezultatov anketnega vprašalnika. Tako smo med seboj primerjali obe podjetji, da bi ugotovili, ali velikost podjetja vpliva na raven stresa, ki ga zaposleni doživljajo na delovnem mestu. Na podlagi odprtega dela anketnega vprašalnika pa smo oblikovali predloge oz. rešitve za podjetja, kako na učinkovite načine zmanjšati raven stresa svojih zaposlenih. Rezultati empiričnega dela so pokazali, da imajo na raven stresa zaposlenih ključen vpliv predvsem delovne obremenitve, plače, ugodnosti in napredovanja ter način vodenja, pri čemer se te bistveno ne razlikujejo glede na velikost podjetja. V podjetju X se kot najmočnejši stresorji izkazujejo delovne obremenitve in časovni pritiski, med katerimi zaposleni še posebej izpostavljajo odgovorno in zahtevno delo. V podjetju Y pa izstopa vir stresa povezan s plačami, ugodnostmi in napredovanji, pri čemer zaposleni menijo, da napredovanja ne temeljijo na znanju in trudu, ter da nimajo možnosti za nadaljni karierni razvoj. V obeh podjetjih so poudarili razmišljanje o službi izven delovnega časa, kar potrjuje, da je stres na delovnem mestu močno povezan z neravnovesjem med poklicnim in zasebnim življenjem. Na osnovi zgoraj omenjenih rezultatov smo s preverjanjem hipotez problem le dodatno potrdili. Preobremenjenost zaradi obsega dela je izrazitejša pri zaposlenih v manjšem podjetju, medtem ko se v velikem podjetju kot pomemben stresor kaže predvsem neučinkovita organizacija dela. Prav tako se je delno potrdilo, da so v manjšem podjetju medosebni odnosi boljši in da zaposleni v velikem podjetju doživljajo več nezadovoljstva glede plač, ugodnosti in napredovanj, čeprav rezultati niso povsem izpolnili zastavljenih kriterijev. Ugotovili smo še, da delovni pogoji ne predstavljajo večjega vira stresa, kot smo predvidevali, prav tako pa razlike v razmejitvi poklicnega in zasebnega življenja med podjetjema niso bile statistično potrjene.

Title:Employee stress burdens: the impact of company size on stress levels
Abstract:Stress accompanies us at every step od today's modern life. Whether in our personal lives, due to family relationships, financial worries and other changes, or in the work environment, where we succumb to work demands, time pressures, job insecurity and influence of relationships with our colleagues and superiors. Although short-term stress is stimulating and even beneficial for increasing motivation and efficiency, long term exposure to stress can lead to serious physical and psychological consequences. Employees who experience high levels of stress at work lack the energy to learn, grow and contribute to the company, and it also has a negative impact on their private life. They become »burned out«, which is manifested in physical and mental exhaustion and the resulting increased absence from work. This affects job satisfaction and performance, which in turn directly affects the company. For the company, these consequences are multifaceted. In addition to the direct costs associated with sick leave and staff turnover, there are also indirect consequences such as reduced productivity, efficiency, poorer quality of work and decline in customer satisfaction. In the long term, inadequate stress management can affect the organizational culture and reputation of the company and reduce competitiveness in the market. Due to this issue, we decided to investigate stress and its characteristics, burnout at the workplace and ways to manage stress in more detail in our master's thesis. We focused on two companies, a large company X and a small company Y. We set five hypotheses, which we tested through detailed analysis using the results of the survey questionnaire. We compared both companies to determine whether the company size affects the level of stress experienced by employee at work. Based on the open-ended part of the survey questionnaire, we formulated suggestions for companies on how to effectively reduce the stress level of their employees. The results of the empirical work showed that the key factors influencing the level of employee stress are mainly workload, salaries, benefits and promotions and also the management style, which do not differ significantly depending on the size of the company. In company X, workload and time pressures are the strongest stressors, among which employees particularly highlight responsible and demanding work. In company Y, the source of stress associated with salaries, benefits and promotions stands out, with employees believing that promotions are not based on knowledge and effort and that they have no opportunity for further career development. In both companies, thinking about work outside of working hours was emphasized, confirming that workplace stress is strongly related to work-life imbalance. Based on the above-mentioned results, we only further confirmed the problem by testing the hypotheses. Overload due to the volume of work is more pronounced among employees in a smaller company Y, while in a large company X, inefficient work organization is shown to be an important stressor. It was also partially confirmed that interpersonal relationships are better in a smaller company and that employees in a large company experience more dissatisfaction with salaries, benefits and promotions, although the results did not fully meet the set criteria. We also found that working conditions do not represent a greater source of stress than we had assumed, and the difference in the demarcation of professional and private life between the two companies were not statistically confirmed.
