Title:Dnevniška raziskava odnosa med nevljudnostjo na delovnem mestu, psihološkim odklopom in negativno ruminacijo : magistrsko delo

Abstract:Večina zaposlenih se na dnevni ravni srečuje z delovnimi obremenitvami. Nevljudnost na delovnem mestu uvrščamo k socialnim delovnim obremenitvam, katerih negativni učinki se lahko prelivajo tudi v prosti čas. Enega od izidov učinka prelivanja (angl. spillover effect) predstavlja negativna ruminacija o delu, ki vzdržuje kognitivno in čustveno aktivacijo posameznika po delu. Obdobju dela mora slediti obdobje počitka, ki omogoča obnovitev posameznikovih energetskih virov. Psihološki odklop kot prototipska izkušnja počitka lahko pojasnjuje ta odnos. Z dnevniško raziskavo smo preverili učinek nevljudnosti na delovnem mestu na negativno ruminacijo. Zanimalo nas je tudi, ali psihološki odklop deluje kot mediator v odnosu med nevljudnostjo in negativno ruminacijo. V raziskavi je sodelovalo 45 zaposlenih, ki so šest zaporednih dni trikrat dnevno izpolnjevali dnevne vprašalnike. Uporabili smo večnivojsko modeliranje in preverili odnose med spremenljivkami na dnevni ravni. V nasprotju s pričakovanji smo ugotovili, da nevljudnost na delovnem mestu statistično pomembno pozitivno napoveduje psihološki odklop po delu, kar odstopa od dosedanjih ugotovitev in nakazuje na potrebo po dodatnem raziskovanju v prihodnje. Nevljudnost prav tako statistično pomembno pozitivno napoveduje negativno ruminacijo po delu. Med psihološkim odklopom in negativno ruminacijo ni bilo statistično pomembne povezave. Mediacijske analize so pokazale, da psihološki odklop ni statistično pomemben mediator v odnosu med nevljudnostjo in negativno ruminacijo.

Title:A daily diary study of the relationship between workplace incivility, psychological detachment and negative rumination
Abstract:Most employees encounter various work-related demands on a daily basis. Workplace incivility is considered as a social job demand, the negative effects of which may spill over into employees' non-work time. One outcome of this spillover effect is negative work-related rumination, which maintains individuals' cognitive and emotional activation after work. A period of work should be followed by a period of rest, allowing individuals to replenish their energy reserves. Psychological detachment, as a prototypical recovery experience, may help explain this relationship. Using a diary study design, we examined the effect of workplace incivility on negative work-related rumination. We also investigated whether psychological detachment mediates the relationship between incivility and rumination. The sample consisted of 45 employees who completed daily short questionnaires three times per day over six consecutive days. Multilevel modelling was used to examine relationships between variables at the daily level. Contrary to our expectations, workplace incivility was found to be a statistically significant positive predictor of psychological detachment after work, which deviates from previous findings and suggests a need for further research. Incivility also significantly and positively predicted negative rumination after work. No statistically significant relationship was found between psychological detachment and negative rumination. Mediation analyses showed that psychological detachment was not a statistically significant mediator in the relationship between incivility and negative rumination.
