Title:Vloga managementa pri krepitvi duševnega zdravja zaposlenih

Abstract:Magistrsko delo obravnava duševno zdravje zaposlenih v zdravstvenem sektorju z vidika organizacijskih dejavnikov, vloge managementa in organizacijske kulture. Duševne obremenitve, kot so stres, izgorelost, anksioznost in simptomi depresije, predstavljajo pomemben javnozdravstveni in organizacijski problem, saj vplivajo na dobrobit zaposlenih, kakovost zdravstvene obravnave, varnost pacientov in stabilnost zdravstvenih sistemov. Namen dela je raziskati, kako vodstvene prakse, organizacijska podpora in organizacijska kultura vplivajo na duševno zdravje zaposlenih v zdravstvu in katere organizacijske intervencije se v literaturi in praksi kažejo kot učinkovite. V teoretičnem delu so predstavljeni ključni koncepti stresa na delovnem mestu, izgorelosti, psihosocialnih tveganj, organizacijske kulture, psihološke varnosti in pozitivnega organizacijskega vedenja. Poseben poudarek je namenjen povezavi med kakovostjo vodenja, organizacijsko podporo ter psihološkim kapitalom zaposlenih. Raziskovalni del temelji na kvalitativnem pristopu. Izvedeni so polstrukturirani intervjuji z vodstvenimi delavci in zaposlenimi v zdravstvenih organizacijah, s katerimi je proučeno doživljanje organizacijskih dejavnikov, zaznana podpora managementa ter vpliv delovnega okolja na duševno zdravje. Podatki so analizirani z metodo vsebinske analize. Rezultati kažejo, da so organizacijska podpora, kakovost vodenja, pravičnost, komunikacija in participativno odločanje prepoznani kot ključni varovalni dejavniki duševnega zdravja zaposlenih. Delo prispeva k boljšemu razumevanju vloge managementa pri krepitvi duševnega zdravja zaposlenih ter ponuja izhodišča za razvoj organizacijskih ukrepov v zdravstvenih ustanovah.

Title:The role of management in strengthening the mental health of employees
Abstract:This master's thesis examines the mental health of employees in the healthcare sector from the perspective of organizational factors, the role of management, and organizational culture. Mental health issues such as stress, burnout, anxiety, and symptoms of depression represent a significant public health and organizational problem, as they affect employee well-being, the quality of healthcare, patient safety, and the stability of healthcare systems. The purpose of this paper is to investigate how management practices, organizational support, and organizational culture affect the mental health of healthcare employees and which organizational interventions have been shown to be effective in the literature and in practice. The theoretical part presents key concepts of stress at work, burnout, psychosocial risks, organizational culture, psychological safety, and positive organizational behaviour. Special emphasis is placed on the link between leadership quality, organizational support, and the psychological capital of employees. The research part is based on a qualitative approach. Semi-structured interviews were conducted with managers and employees in healthcare organizations to examine their experience of organizational factors, perceived management support, and the impact of the work environment on mental health. The data were analysed using content analysis. The results indicated that organizational support, leadership quality, fairness, communication and participatory decision-making were recognized as key protective factors for employee mental health. The study contributes to a better understanding of the role of management in strengthening employee mental health and provides a basis for the development of organizational measures in healthcare institutions.
