Title:Upravljanje človeških virov in gradnja delovnih odnosov v psevdonimnih digitalnih delovnih okoljih

Abstract:Zaključno delo obravnava preoblikovanje funkcij upravljanja človeških virov (UČV) in gradnjo delovnih odnosov v kripto industriji ter decentraliziranih avtonomnih organizacijah. Za ta digitalna delovna okolja so značilni sodelovanje na daljavo v asinhronih timih, pogosta odsotnost formalnih pogodb o zaposlitvi in uporaba psevdonimnih digitalnih identitet. Raziskava obravnava odsotnost tradicionalnih kadrovskih struktur ter preučuje, kako se kljub temu izvajajo pridobivanje, motiviranje in zadrževanje sodelavcev. Izsledki kvalitativne raziskave s petimi udeleženci kažejo, da funkcije upravljanja ljudi v teh okoljih ne izginejo, temveč postanejo neformalne, decentralizirane in tehnološko posredovane. Zaupanje se gradi predvsem na podlagi javno vidnega digitalnega ugleda, doslednosti preteklih prispevkov in priporočil, medtem ko ima razkrita identiteta manjšo vlogo pri operativnem sodelovanju, ostaja pa pomembna pri pravno ali finančno občutljivih vlogah. Finančne spodbude so pomembne zlasti na začetku sodelovanja, dolgoročnejše sodelovanje pa podpirajo avtonomija, pripadnost projektu in izpolnjena pričakovanja. Neformalno okolje hkrati povečuje tveganje za preobremenjenost, nejasno odgovornost, neformalno reševanje sporov in tihe izstope. Na podlagi teorije in empiričnih ugotovitev je oblikovan predlog prilagodljivega modela UČV za psevdonimna digitalna delovna okolja, ki vključuje vključitev sodelavca, dogovor o vlogi, upravljanje dostopov, povratne informacije, podporo in urejen izhod iz projekta.

Title:Human resource management and relationship building in the pseudonymous digital work environments
Abstract:This thesis examines the transformation of human resource management (HRM) functions and relationship building in the crypto industry and decentralized autonomous organizations. These digital work environments are characterized by remote collaboration in asynchronous teams, the frequent absence of formal employment contracts, and the use of pseudonymous digital identities. The study addresses the absence of traditional HR structures and explores how recruitment, motivation, and contributor retention are nevertheless carried out. Findings from qualitative research with five participants show that people-management functions do not disappear in these environments; instead, they become informal, decentralized, and technology-mediated. Trust is built primarily through publicly visible digital standing, consistent past contributions, and referrals. Disclosed identity plays a smaller role in operational collaboration but remains important in legally or financially sensitive roles. Financial incentives are especially important at the beginning of collaboration, while autonomy, commitment to the project, and fulfilled expectations support longer-term participation. The informal environment also increases the risks of overwork, unclear accountability, informal conflict resolution, and silent exits. Based on the theoretical review and empirical findings, the thesis proposes an adaptable HRM model for pseudonymous digital work environments that covers onboarding, role agreements, access management, feedback, support, and an orderly exit from the project.
