Title:Med delom in družino: vloga zahtev in virov pri blagostanju zaposlenih staršev predšolskih otrok : magistrsko delo

Abstract:Iskanje ravnovesja med delom in družino je za zaposlene starše predšolskih otrok pogosto zahtevno, saj lahko delovne in družinske zahteve vodijo do povečanega doživljanja stresa in izčrpanosti. Glavni namen raziskave je bil preučiti, kako delovne in družinske zahteve ter različni viri - delovni, družinski in osebni - napovedujejo izčrpanost ter doživljanje konflikta med delom in družino, ter ali obstajajo razlike v merjenih konstruktih glede na spol. V raziskavi je sodelovalo 126 zaposlenih staršev predšolskih otrok, ki so izpolnili spletni vprašalnik. Analize so pokazale, da delovne in družinske zahteve pomembno pozitivno napovedujejo izčrpanost, medtem ko delovni viri ter samoučinkovitost v starševski vlogi delujejo zaščitno. Delovne zahteve prav tako pozitivno napovedujejo konflikt med delom in družino, družinske zahteve pa konflikt med družino in delom, medtem ko opora nadrejenega in družinska podpora obe vrsti konflikta napovedujeta negativno. Mediacijske analize so potrdile, da konflikt med vlogami deloma oziroma popolno pojasnjuje povezavo med zahtevami in izčrpanostjo, medtem ko moderacijskih učinkov in razlik glede na spol nismo uspeli potrditi. Naši rezultati poudarjajo pomen virov podpore in obvladljivih zahtev pri ohranjanju blagostanja zaposlenih staršev predšolskih otrok v Sloveniji.

Title:Between work and family: the role of demands and resources in the well-being of employed parents of preschool children
Abstract:Balancing work and family responsibilities is often challenging for employed parents of preschool children, as work- and family-related demands may lead to increased experiences of stress and exhaustion. The main aim of the study was to examine how work and family demands, as well as various resources—work-related, family-related, and personal—predict exhaustion and the experience of work–family conflict, and whether differences in the measured constructs exist with regard to gender. The study included 126 employed parents of preschool children who completed an online questionnaire. The analyses showed that work and family demands significantly and positively predicted exhaustion, whereas work-related resources and parental self-efficacy acted as protective factors. Work demands also positively predicted work-to-family conflict, while family demands predicted family-to-work conflict. In contrast, supervisor support and family support negatively predicted both types of conflict. Mediation analyses confirmed that interrole conflict partially or fully explained the relationship between demands and exhaustion, whereas moderating effects and gender differences could not be confirmed. Our findings highlight the importance of supportive resources and manageable demands in maintaining the well-being of employed parents of preschool children in Slovenia.
