Title:Integrating Spiritual Intelligence (SQ) and Employee Psychological Well being: Conceptualizing a Holistic Management Model for the 21st century

Abstract:In the contemporary business environment, psychological well-being and employee retention are essential strategic priorities. We observe that Spiritual Intelligence (SQ) is increasingly recognised as a resource for building resilience, yet its theoretical framework remains fragmented. To address this gap, we conduct a systematic literature synthesis and develop an integrative holistic management model that clarifies how SQ contributes to employee well-being. Our findings show that SQ does not affect well-being directly; instead, it operates through two key psychological pathways- enhancing meaning at work and strengthening social support. The magnitude of these effects depends on contextual factors; organizational culture and leadership style act as critical moderators that can amplify or suppress the positive impact of SQ. We conclude that sustainable employee well-being emerges from the alignment of personal capacities (SQ) with a supportive organisational ecosystem, providing both a novel theoretical framework for future research and a practical guide for managers and HR professionals seeking to create more meaningful and humane work environments.

Title:Integracija duhovne inteligence (SQ) in psihološkega dobrega počutja zaposlenih: Konceptualizacija celostnega modela upravljanja za 21. stoletje
Abstract:V sodobnem poslovnem okolju sta psihološko dobro počutje in ohranjanje zaposlenih ključni strateški prioriteti. Opažamo, da je duhovna inteligenca (SQ) vse bolj prepoznana kot vir za krepitev odpornosti, vendar njen teoretični okvir ostaja razdrobljen. Da bi naslovili to vrzel, smo izvedli sistematično sintezo literature in razvili integrativni holistični model upravljanja, ki pojasnjuje, kako SQ prispeva k dobremu počutju zaposlenih. Naše ugotovitve kažejo, da SQ ne vpliva neposredno na dobro počutje; namesto tega deluje preko dveh ključnih psiholoških poti – krepitve smisla pri delu in jačanja socialne podpore. Obseg teh učinkov je odvisen od kontekstualnih dejavnikov; organizacijska kultura in stil vodenja delujeta kot ključna moderatorja, ki lahko pozitivne učinke SQ okrepita ali zavreta. Zaključujemo, da trajnostno dobro počutje zaposlenih izhaja iz uskladitve osebnih zmožnosti (SQ) s podpornim organizacijskim ekosistemom, s čimer zagotavljamo nov teoretični okvir za prihodnje raziskave in praktični vodnik za menedžerje ter strokovnjake za človeške vire, ki si prizadevajo ustvariti bolj smiselna in humana delovna okolja.
